Abstract

This research aims to determine the influence of Spiritual Leadership and
Job Stress on Employee Loyalty with Organizational Citizenship Behavior as an
intervening variable, a case study at PT. Pantes Putra Jaya Semarang.
The author distributed questionnaires using a Likert scale model to 149
respondents in the data collection technique and tested them using validity and
reliability tests with the PLS (Partial Least Square) method. Data analysis utilized
the evaluation of the measurement model (outer model) and structural model (inner
model) in the SmartPLS 3.0 software.
The research results indicate that spiritual leadership affects organizational
citizenship behavior, job stress significantly affects organizational citizenship
behavior, spiritual leadership does not influence employee loyalty, job stress can
influence employee loyalty, organizational citizenship behavior can influence
employee loyalty, spiritual leadership influences employee loyalty through
organizational citizenship behavior, and job stress also affects employee loyalty
through organizational citizenship behavior.
OCB is typically driven by employees' emotional engagement with their
work and organization. Employees who feel valued and emotionally connected to
the company are more likely to voluntarily take on additional actions, such as
helping colleagues, participating in company activities, and striving to maintain a
harmonious work environment. When employees experience excessive stress, their
emotional engagement with their work and the company can decline. They may feel
too overwhelmed or anxious, leading to a loss of desire to participate in activities
that are not mandatory but are crucial for fostering a positive organizational culture.
A decline in loyalty can also mean that employees won't hesitate to leave the
company if a better offer comes along, as they don't feel a strong connection to the
organization.
